본 연구는 대학생들의 진로 문제의 심각성에 대한 인식을 바탕으로 `진로성숙`, `진로발달`의 개념을 재정립하고, 최근의 `진로결정`에 대한 선행연구를 중심으로 관련변인들과 진로결정검사의 요인들을 정리하였다. 또 진로결정에서의 성차에 대한 선행연구들을 종합한 결과, 여학생들의 경우 성역할정체감이 진로발달에 영향을 미치는 변인임을 확인하였고, 사회도덕적 성숙도의 관점에서 진로결정에서의 성차의 근원에 대해 논하여 보았다. 결론적으로 대학생들의 진로결정에서의 성차는 여학생들의 성역할정체감의 형성과정에서 자아와 사회인습적 요구와의 갈등에서 유발되며, 이 갈등은 각개인이 성장과정에서 내면화하는 사회규범, 성역할정체감 및 태도와 같은 사회인습적도덕성과 도덕적 인지구조의 발달적 불균형에 기인한다고 보았다. 즉 여대생들은 성장과정에서 그들이 속한 사회의 정의와 인습, 양심의 준거에 대한 통합적 발달을 하지 못하고 관계지향적, 사회인습적 사고만 성숙하게 되는 성차별적 사회구조에서 새로운 성역할정체감의 수립보다는 쉽게 기존 사회의 인습에 동화되어 사회에서 여대생에게 암암리에 부여하는 성역할정체감 및 태도를 크게 벗어나지 못하고 진로선택이나 결정에 있어서도 여전히 사회의 인습을 따르거나 진로결정이 지연되는 현상을 보여준다고 해석하였다. 궁극적으로 대학생들의 진로능력개발의 활성화와 진로결정정도를 높이기 위해서는 진로능력개발과 경력관리중심의 지도체제를 정착시켜 대학생들의 평생진로개발에 도움이 될 수 있도록 해야 할 뿐 아니라, 진로결정에 대한 심리적 과정과 관련변인에 대한 지식도 요구되며 특히 여대생의 경우 직업가치교육을 시행하여 성역할정체감의 획득의 기회를 제공해주어 진로에 대한 합리적인 결정을 할 수 있도록 해야 한다.

This study investigates the concept of `career maturity` and `career decision-making`, the career-related variables and the gender differences in college students` career decision-making. The main emphasis on this study is on the relationship between the gender differences in career decision-making and sociomoral maturity. The previous studies from abroad on the subject of gender differences in college students` career decision-making showed inconsistency, while domestic studies showed more consistency representing male college students showed higher level of career decision-making than female college students. Previous studies also showed that for male students self concept correlated directly with career maturity, but for female students the situation is quite different. Sex role identity is the important factor to decidecareer rather than self concept for female students. Several studies investigated sub constructs of self concept, and found that the moral self influced career maturity importantly for female students. Because the present social-conventional atmosphere pushes female students to learn socioconventional morality easily rather than the justice-oriented cognitive structures of morality, female students showed more confused sex role identity as they get older in school years. In short, the gender differences in career decision-making originates from the developmental differences in forming socioconventional morality and cognitive structures of morality. Thus, especially for female students the attainment of sex-role identity needs to be established through the justice-oriented moral education, and job value education is also needed to decide career.
